Strategi Total Rewards dalam Meningkatkan Kepuasan Kerja dan Kinerja Guru SMK: Systematic Literature Review

This study aims to analyze the implementation of the Total Rewards strategy as a Human Resource Management (HRM) approach to improving job satisfaction and teacher performance in vocational high schools through a Systematic Literature Review (SLR). The review employed the PRISMA 2020 framework by examining relevant articles published between 2020 and 2025. The literature was collected from accredited national journals indexed in SINTA and other reputable scientific databases using predetermined inclusion and exclusion criteria. The findings indicate that financial compensation, non-financial rewards, professional development, recognition, and supportive work environments positively influence teachers’ job satisfaction and performance. Furthermore, the review reveals that integrating these reward components into a comprehensive Total Rewards strategy is more effective than implementing compensation or training programs separately. The studi proposes a conceptual framework that positions Total Rewards as a strategic HRM approach capable of strengthening teacher motivation, organizational commitment, and professional performance in vocational education. The findings provide practical implications for school leaders and policymakers in designing sustainable human resource strategies to improve educational quality and teacher wellfare.
